본연구는 자유롭고 다양한 성격의 대학생이 군의 엄격하고 통제된 조직문화와 군의 지휘 체계를 이해하고 공동체 의식을 함양하여 올바른 리더로 성장하는 학군사관후보생 과정에 서이를 지도하는 학군단장에게 필요한 리더십에 대한 요인이 무엇인가를 살펴보고자 한다. 학군사관후보생은 대학생활과 병행하여 학기중에는 학생군사교육단에서의 교육을 통해 장교의 기본소양 함양과 기초체력을 배양하지만 대학생의 자율성이 우선 보장되어야 한다. 그리고 방학기간에는 16주의 입영훈련을 통해 군인기본자세 함양 등군인화 과정과 소부대 전투지휘능력을 함양하는 과정으로 개인의 자율성보다는 엄격한 지휘체계상의 통제된 조직생활을 해야 한다. 따라서 이를 지도하는 학군단장은 유연한 지도력이 필요한 것이다. 연구방법은 국회전자도서관과 학술연구정보서비스(RISS)를통해 국내에 발행된 학군단 장의 리더십 관련 석⋅박사 논문 4편만 확인 되어 제한적으로 문헌 연구를 진행하였다. 연구 결과 학군사관후보생은 리더의 배려와 보상을 통해 직무만족과 조직몰입에 영향이 있다는 것이 확인되어 학군단장의 리더십 역량 요인은 공감, 경청, 설득, 인정, 비전 제시, 공동체 형성 유도를 통해 구성원을 성장시켜야 한다는 것으로 귀결된다고 볼수 있다.

This study aims to examine the factors of leadership necessary for the head of the school to guide college students who grow into the right leader by understanding the military's strict and controlled organizational culture and military command system. School military candidates cultivate basic Knowledge and basic physical strength of officers through in-school education at the Reserve Officers Training Corps in Parallel with college life, but the autonomy of college students should be guaranteed first. And during the vacation, through 16 weeks of enlistment training, it is a process of militaryization, such as cultivating a basic military posture, and a controlled organizational life under a strict command system rather than individual autonomy. therefore, the head of the ROTC district who teaches this needs flexible leadership. For the research method, only four master's and doctorate papers related to leadership of the ROTC head district published in Korea through the National Asssembly Electronic Library and the Acadenic Research information Service(RISS) were confirmed, and literture research was conducted on a limited basic. As a result of the study, it was confirmed that school military candidates have an effect on job satisfaction and organizational commitment through leader consideration and reward, leading to the growth ofmembers through empathy, listening, persuasion, recognition, vision presentation, and community formation.
